      当前,我国农村小规模学校陷入了师资结构性失衡的现实困境。表征为教师数量配置上“超编性缺人”,课程对口开设上教师专业化率低,素质结构上呈现梯度性断层,年龄结构上呈现“沙漏型”分布,性别结构上教育生态失衡。其根源在于编制症结造成师资配给偏失,价值迷思造成师资有效供给不足,外援乏力致使师资补给缺乏长效机制,内部困顿弱化了教师职业吸引力。破解之道在于弹性设计优化教师编制配给与管理制度,价值归位为师资有效供给提供支撑,制度创新建立教师补给的长效机制,精准扶贫切实提高教师职业吸引力。

      At present, At present, small-scale rural schools in China are caught in the real dilemma of the structural imbalance of teachers. It is characterized by the “super-editing lack of people” in the number of teachers. The teacher specialization rate is low in the curriculum, the gradient structure is in the quality structure, the age structure is divided, and the gender structure is unbalanced. The root cause lies in the fact that the compilation of the problem causes the teacher’s ration to be biased, the value myth is caused by insufficient effective supply of teachers, and the lack of long-term mechanism for the supply of foreign teachers is weak. The internal difficulties have weakened the professional appeal of teachers. The solution lies in the flexible design optimization teacher allocation and management system, the value homing provides support for the effective supply of teachers, the system innovation establishes a long-term mechanism for teacher supply, and the precise poverty alleviation improves the professional appeal of teachers.
